Tony shitting on Bobby and saying "Fuck that honor and loyalty shit" was probably one of the worst things he did in the show in regards to keeping his underlings loyal to him. Like god damn, how are you gonna say something like that in front of your capos? Now they see that going above and beyond for you is pointless as you'll just insult them and treat them like shit anyways, so why should they be loyal and kick up to you?

Tony sure didn't hold back from showing appreciation for the loyalty of his crew!

Looking back you can see all the moments when Tony facilitated his own indictment by causing Carlo to lose respect for him. The look on Carlo’s face at 3:10 shows his disappointment and disgust as Tony publicly trashes a top guy who just took a bullet for the family. His son getting pinched was the catalyst for Carlo flipping, but his loss of respect for Tony made his decision easier.
